• 中文摘要： Base on institutional theory this paper explored why and how a consistent ethics climate was formed. In the research, we found the institutional mechanism embedded in a corporation's human resources management system was the sources of affection. Besides, this research also explored the interaction relationship between HRM system and organizational characteristics on ethic climate, and found the interaction between size of corporation and HRM system was significant. Implications of the findings were further explored.
• 英文摘要： 企業倫理議題在現代企業經營中，已經是管理者無法忽視的問題，但是在實踐方面，似 仍無有效的因應對策。本研究從組織氣候的觀點，提出以企業倫理氣候的塑造為對策來解決倫理問題，並且探討企業所建構之人力資源管理系統對於企業倫理氣候的影響。研究中，以 機構化理論為基礎，嘗試解釋人力資源管理系統之所以能夠塑造組織氣候的影響力來源（包括：強制、規範、模仿三種機制），並且從權變的觀點，考慮在不同的組織情境下（組織與 規模與經營績效），探討人力資源管理系統對於企業倫理氣候的影響力，是否會在不同的情境而有所差別。研究結果發現，人力資源管理型態的差異，確實會影響組織之企業倫理氣候 的形成，同時，在不同的情境下，其影響效力也有所不同。其中強制構面在規模與經營績效等不同情境下，對於企業倫理氣候的影響力即有相當大的差異，而模仿構面在上述情境中， 其影響力則無明顯差異。
