- 中文摘要: 本文以台灣一零售業組織為研究樣本分析個人與公司之倫理因素對一些組織所欲之管理成效的影響。主要在探討在台灣的銷售組織文化中,個人的道德觀念與其對公司倫理氣候之認知,是如何對組織承諾,工作滿意度及離職意向產生交互影響,及該影響在管理者與員工間是否有所差異。本文並與一美國銷售組織之樣本作比較,以研究上述影響關係在異國文化間是否造成差異。這兩個樣本的實證結果皆顯示,不管是管理者或員工,個人所具有的道德觀念對銷售人力管理建構(如組織承諾等)的影響是間接的,這些銷售人力管理建構會再受到個人所認知之公司倫理氣候影響。此外,本研究結果也顯示台灣的銷售員工,個人所具有的道德觀與其所認知之公司倫理氣候一致者,其離職意向會較認知不一致者為低。
- 英文摘要: This is a study of the impact of individual and corporate ethical factors on organizational outcomes,based on a retail sales organization in Taiwan. The primary focus is on how interactions between individualmoral values and corporate ethicalness, as perceived by the sales staff, affect organizational commitment,job satisfaction, and turnover intention, and if these affects differ between managers and salespeople withina Taiwanese sales organizational culture. A cross-cultural study comparing Taiwanese and a U.S. exampleis discussed. Apparently, in both cases, the influence of individual moral values on such salesforce manage-ment constructs as organizational commitment is indirect, being moderated by corporate ethics as perceivedby both managers and salespeople. In addition, for the Taiwan sample, salespeople who perceive that theirmoral values are in alignment with corporate ethicalness will be less likely to leave their jobs than thosewho do not have this perception.
