- 中文摘要: 生涯策略之運用,可加速勞工在組織內之晉陞與加薪,達成個人生涯目標。無論企業或個人,都應重視生涯策略之內涵與影響因素,俾可建立符合兩利經營之生涯管理模式。本研究以石化業為研究範圍,探討影響員工生涯策略之環境因素與個人因素,研究結果顯示,生涯策略可分成「創造生涯機會」、「毛遂自薦」、「投合上司所好」、「尋求生涯指導」、「努力投入」和「意見一致」等六個因素。成就動機和四種工作價值愈高者,分別顯著地採用較多類型之生涯策略。而八類組織氣候因素亦對生涯策略之採用有顯著影響。綜合而論,有四組準則相關可解釋勞工對生涯策略之近半數(46%)採用。亦即不同之員工對特定生涯策略之採用有其偏好,受到個人特質及組織情境之影響。
- 英文摘要: Employees use various career strategies to facilitate promotion and salary increases. Em-ployees and employers both need to pay close attention to the content and influential factorsdetermining career strategies in order to create mutually beneficial career management models.This paper focuses on the career strategies of workers in the petrochemical industry of Taiwanin an attempt to clarify their relationship to personal character traits and organizational climate.Results show that six factors influence individual career strategies, including work values, needfor achievement, and organizational climate. Using these three factors as predictor variables,four canonical correlation models were found to explain nearly half (46%)of all career strate-gies adopted by the studied petrochemical workers.
